Low employee satisfaction in Air Arabia Air Arabia was launched in 2005 as one of the initiatives in low cost carriers segment in Middle East. Over the period of time it was able to build up a remarkable company name in the market along with a firm financial record of its own. After introducing problems related to Political, Social, Environmental and Technological (PEST) aspects of Air Arabia, this part concentrates on analyzing these problems with the help of basic organizational behavior theories. The report is divided in four sections, each one for Political, Social, Environmental and Technological aspects. In each section, OB concern of the problem followed by the problem from the case and the explanation is mentioned. People: Problem Statement: In previous section we discovered a problem that employees in Air Arabia were not satisfied with the low financial benefits provided against their high performance. Problem Highlight: Performance based Incentives Performance based incentives: This is a problem of pay for performance scheme. In pay for performance or say performance based incentive system, employees are rewarded in accordance to their performance. Now the problem is that employees can never be satisfied with the outcome of this particular form of reward system. This can be understood by Equity theory. Equity theory states that employees use to compare their position (here rewards) with those of other employees. So even an organization remain transparent in distributing incentives, until unless the employees themselves become satisfied in light of equity theory, the problem like the incentive problem in pay for performance scheme in Air Arabia remain standing.  [1]   Problem Statement: One of the major problems associated with employees is that company is not able to provide them with long term commitment regarding their performance appraisal and work effectiveness bonus. Problem Highlight: Performance Appraisal Performance appraisal: Performance appraisal is the measure of evaluating the performance of the employees. In air Arabia, the performance appraisal system presently in use incorporates the number of task and time limit of those task accomplished by the employees are recorded  [2]  . This forms the basis of the performance appraisal scheme in the company. (Performance-related pay, 2005) Now the problem in this scheme is that this does not count the quality and situation under which work is carried out. For example, in Air Arabia, the performance scheme is same for sales and administrative staff. Now administrative staff has clear work functions to follow whereas sales staff has to undergo filed work which is more challenging. The targets for sales staff are tougher to achieve than those of administrative staff. Thus the performance appraisal scheme in Air Arabia is not satisfactory and requires other schemes like 360 degree scheme etc  [3]  . Problem Statement: The case shows that Air Arabia exhibits problem of workforce management due to workforce diversity. Problem Highlight: Diversity Diversity: Leaders and managers in Air Arabia do not handle the workforce diversity effectively. In their effort to manage the diversity, they go with equal treatment strategy. In this strategy, each of the employees is treated equally irrespective of its cast, color, race and language they speak. This looks quite fair in first look but the approach is not helpful in country like Dubai. The country has people of different religion and cast, speaking different languages and has different educational schemes and mental aptitude  [4]  . Now the problem is some particular type of employees are always advantageous of this equality approach. For example, the work force of India is more fluent in English than the natives of UAE. UAE culture gives emphasis on Urdu and not English. Now because of low proficiency in English and the equality approach in diversity management, UAE natives are mostly under-rated than few foreign classes of employee. This introduces a sense of dissatisfaction and un-happi ness towards the job. Problem Statement: employees of Lufthansa Air went on strike to improve their working conditions. Problem Highlight: Work Environment Work environment: Work environment is a major constituent of an effective organizational culture. The work environment not only constitutes the physical constituents of the location but also the culture of the work like senior-subordinate relations, type of communication etc  [5]  . The situation here shows that the employees of Lufthansa Air are not satisfied with the work environment and went on strike. The actual reason for the dissatisfaction was companyà ¢Ãƒ ¢Ã¢â‚¬Å¡Ã‚ ¬Ãƒ ¢Ã¢â‚¬Å¾Ã‚ ¢s pressure to work more than the required 8 hours to answer the increasing competition in aviation industry. This decision was not welcomed by the staff as it resulted in more hastiness in job and thus resulted in improper work conditions in the company. Problem Highlight: Work Environment and Employee Shortage Work environment and employee shortage: The problem here is of bad work environment due to excessive work load because of lesser number of employees. The problem was resulted due to high oil prices which forced the company to shrink the workforce. This shrinkage resulted in high pressure on present work culture and thus decreased efficiency of work environment. Problem Statement: High operational cost which is internal factor of employee malfunctioning causing external effect over organization. Problem Highlight: Employee Inefficiency and Lack of Motivation Employee inefficiency: Lack of motivation The employees in Air Arabia were found to be less efficient and thus the company was compiled to increase its fare to sustain pressure of increasing oil prices  [6]  . The main cause of this problem can be lack of motivation in the employees towards the companyà ¢Ãƒ ¢Ã¢â‚¬Å¡Ã‚ ¬Ãƒ ¢Ã¢â‚¬Å¾Ã‚ ¢s growth. If the employees would have been more motivated, they could have been more efficient and thus the problem of price hike because of high operational cost could have been prevented. This is a clear case of less motivated work force. (Listening, the Doorway to Employee Commitment, 2005) Problem Statement: Most of its employees have to work under pressure basically for the sustainability of the organization which has raised the level of employee dissatisfaction in the company Problem Highlight: Employee Dissatisfaction Employee dissatisfaction: There are a number of competitors of Air Arabia in low cost aviation industry which forces employees to work harder with limited resources. This results in greater employee dissatisfaction towards the workplace and more employee turnover rate. Technology: Problem statement: But all these technical advancements have an upper limit beyond which it cannot be stretched, and at that point employee performance comes into picture and has to be taken to its best possible level. Problem Highlight: Employee Training Employee training: The problem here is that when new technology is introduced in the company to cut operational expenses, the work and expectation from the employees also changes a lot. So there is a clear need to employee training. Employees are needed to be trained at new technology so that they are able to be a part of companyà ¢Ãƒ ¢Ã¢â‚¬Å¡Ã‚ ¬Ãƒ ¢Ã¢â‚¬Å¾Ã‚ ¢s cost cutting scheme. Employee training is a necessary part of any organization which needs to be happen periodically  [7]  . Structure: Problem Statement: as employee commitment is an important issue and it cannot be handled by the organization without proper structuring and it is also one of the important issues faced by Air Arabia Problem Highlight: Leadership Leadership: In the case, we found that employees are not committed to the organization. Portrayals of John Anderton Essay -- Minority Report Movies Entertainm

Portrayals of John Anderton Imagine a world in which the thought of murder is a thing of the past; a world that has successfully abolished the system of jails and fines with the aid of gifted individuals that can predict the future (Dick 72). Such a crime free world exists in Philip K. Dick’s famous short story, The Minority Report. Using the adaptation made by screenwriters, Scott Frank and Jon Cohen, DreamWorks was able to release the film version of Dick’s short story in 2002. Furthermore, this futuristic age film was directed by the famous director, Stephen Spielberg. The main focus of the short story and film surrounds the lead character John Anderton and his efforts to understand the minority report. In comparing the portrayal of John Anderton’s physical characteristics and the conspiracy surrounding him in the short story and film, one can clearly state that the character of John Anderton has been well adapted onto the big screen, even far more developed, than in the short story. The plot of the short story takes place in the future, in which three gifted individuals known as â€Å"precogs† or â€Å"precognitives† can view the future and prevent an act of murder from taking place. The precogs’ prediction allows a specially trained group of agents from the Precrime unit, a policing organization, to apprehend the future criminal, effectively stopping the criminal act (Landrith). In the short story the founder and the commissioner of the Precrime unit, John Anderton, experiences the other end of the spectrum as a criminal when he is suddenly accused of a future murder. He is allegedly going to kill an individual by the name of Leopold Kaplan, the General of the Army of the Federated Westbloc Alliance, an aboli... ...of John Anderton is well portrayed in Dick’s short story and in the 2002 movie version, the character seems to be far more developed in the movie than in the short story. Through his physical characteristics and the conspiracy that surrounds the character, the movie was able to bring forth a character that is appealing to the audience and engaging to watch on the big screens. In this writers’ opinion, Spielberg, Frank and Cohen made the right choice to portray John Anderton in such a heroic manner. Works Cited Dick, Philip. Now, i’ll tell you about 11/9 issues, which is the series of 4 suicided attack organised by Al-Qaeda on the United states in 11 of september 2001. In that morning, 19 al-qaeda’s seized four passengers jet. And the hijackers intentionally crassh the 2 plane into PWTC in city of newyork. Thus, this tragedy had killed all passengers and most of the workers in the building involved. Both of towers collapsed within 2hours. Suspicion quickly fell on the al-Qaeda’s leader which is Osama bin Laden at that time. As we know that alQaeda such a muslims organization. Based on what had happened to american in this tragedy made the outsiders phobia to Islam and think that Islam suched a terrorist religion. I can give you one opinion of a British journalis in the indipendent, Johan Harry. He argues that authentic Islamophobia exist and consist of the nation that is a uniquely evil religon, more definitly war, like a fanantical than cristianity or budism or others. Implications of Development in the Environment Essay

This paper deals with the implications due to the development in Northern Canada. The effects of these developments in the environment and people are included in this paper. Also, the groups that are established to eliminate or rather reduce the pollutants emitted in the atmosphere due to these developments and their goals are stated in this paper. Northern Canada is the northernmost region of Canada which can also be called as far north that may refer to the Canadian Arctic’ the portion of Canada which is near to the north of Arctic circle. Canada is known as the largest supplier of crude oil and refined products to the United States. Different explorations are conducted to find oil wells and processed into useful products. Other industrial activities are done to add up into the economic development being raised in Northern Canada. These industrial activities are mineral extraction and processing, forest products and hydroelectric generation. Hence, these developments are the major factors that contribute in destructing the rich land of northern Canada. According to an article these industrial development continued to contaminate the soil in Canada. This contamination leads to denude the land and places that are ecologically significant in Canada’s flora and fauna. Moreover, different test methods are conducted to evaluate this contaminated soils thus, this test methods shows the toxicity of the land. Oil refineries play the foremost destruction of ecosystem. Refining oil leaves a bitumen deposit in soils. Bitumen deposits include extra heavy oils or tar sands and oil sands. Large amount of these sands are can be in Canada. These are dense and viscous form of petroleum which is naturally occurring mixtures of sand and clay. Most of these sands are can be seen in the arctic region of Canada. Accordingly, like all non-renewable resource developments projects, operations related to this mining event have a great impact in polluting the environment. The water used in the separation during the separation process is not dispose properly nor recycled by the processing plant. A large volume of water used in producing synthetic crude oil ends up in ponds. These ponds are connected to Athabasca River which is one of the largest rivers in Canada. Consequently, aside from water pollution, air is also abused in processing crude oil. Most of the petroleum is being burned this action emit carbon dioxide as well as other air pollutant. Of course the huge amount present in the air is carbon dioxide. Aside from this the other pollutants specified are carbon monoxide, nitrogen oxide, ozone, particulate matter and sulphur dioxide. These gases are highly toxic in humans it is a major treat in our health based on different studies as well as in our environment. These are the main cause of global warming that we are experiencing right now. Also, hydrogen sulfide and mercury are found to be present in burning fossil fuels and refining oil. Hydrogen sulfide is a gas that naturally occurs in crude petroleum and natural gas. As for mercury, it is associated in burning fuels. Furthermore, lands are also not safe in refining oil because oil sands are used to produce barrels of oil. This oil sands are mined which means that to be able to mine these sands clearing of trees is must be done. Removing of topsoil, sand, clay and gravel that is present in top of the oil must also be done. Climate change bound to be the major effect of these developments. As I have said earlier gases with high toxicity are emitted in land, water and air. These gases are named to be as green house gases which are huge in Canada, thus, making the environment clearly denuded. Effects of these developments vary from agricultural, forestry, infrastructure, industry, transportation, water resources, marine ecosystem and terrestrial ecosystem. Since soils are widely affected a lot of aspects with regards to soil greatly suffered. Soils and climate conditions in the North of Canada are now unfavorable to agricultural production. Somehow, hope has its chance for in some areas in Yukon have been seen that there is a moderate capability in terms of agriculture but this takes a long term of cultivation and longer growing seasons may increased the risk of greenhouse production. Moreover, this production is limited due to soil condition. Forestry is also greatly affected. This deals with the hunting and gathering of people. Although forestry is a small contributor in their economy, it plays an important role for them because there is an interest in the growth of this part. Due to extreme heat that we are all experiencing forest fires particularly in Yukon has been emerging in the past few years. This event is expected to continue if developments do not prioritize our environment also. Excessive heat also triggers the stability of transportation and infrastructures in Northern Canada. In some areas, permafrost melt increase the risk of landslides that can cause unwanted damages. It also threatens the water supply, foundation of old buildings and waste disposal infrastructure. Since it is in the Arctic region, it was quite icy there therefore permafrost melting may cause the buckling of pipes and storage tanks that are used in water and sewage. Roads also rely on the ground stability. Transportation in most areas in north relies in this stability. Warmer winters made transporting goods to the communities more difficult because ice roads are freezing later then suddenly melts earlier during spring. Accordingly, this problem will increase if the temperature continues to rise. Economic Impacts are also inter related in climate change, this phenomena has a deep impact in the commercial and industrial activity of Northern Canada. This unfavorable change in weather could require costly upgrades and redesigning of dams structures in mining industry. This can also hinder explorations of oil well which is somehow good and bad. Good, because it means that there will be a reduction in greenhouse gases emitted in the atmosphere. It is bad, because as I stated a while ago oil exploration and refineries is the major factor in economic abundance of Canada. In addition, water resources are also significant in North Canada. The hydrology of North Canada is at risk because an increase in temperature will also increased the possibility of melting of snow and ice. Peat lands may dry out because of increased evaporation and plant transpiration. This climate change may affect hydropower generation in the Yukon. Effect is uncertain; increasing amount of water runoff may boost the capacity of hydropower, while possible heavy storms may reduce its potential. Also, due to the problems arise together with the developments. Thickness of sea ice is also in line with the devastating threats that these developments brought up. Du to climate change extent and thickness of sea ice are expected to reduce in many areas of the arctic. The victims here are those animals that are dependent or those who are living in these areas. These animals include polar bears, walrus and seals. However it may be an advantage as it becomes open water. But it was very unfortunate to those animals. Thus, this is important to all that are included in marine ecosystem because their entire food chain relies on the abundance of plankton and other microorganisms. If the thickness and distribution of sea ice are affected this will be a vast tragedy in the whole marine food chain. Terrestrial ecosystems are also not safe in these changes. Species composition varies as the temperature continues to warm or suddenly change. Due to this extreme heat, parasites and other insect bone disease continue to promulgate in the land infecting the animals that leads to declination of animal population. In addition, since northern Canada is near arctic region warming the region is not a good sign for those animals that are herbivores. Most of the plants are suddenly dying due unwanted climate change, so an herbivore animal will look for their food in other place making them move in other places where they can get their food. As a result those carnivorous animals follow them because they are their prey. This is not a good sign for a country because they will not able to preserve their wildlife. For birds, it is somehow a good sign for them because they can decrease their chick mortality thus; this may decrease the foraging ability of migrating birds. I suppose these changes in marine ecosystem, terrestrial ecosystem, etc mostly affect the traditional lifestyle of Canadians especially those who are in north. It greatly affects their hunting and gathering practices and threatened their long existing traditions. Uneven increased of temperature makes the animals leave and find a more comfortable habitat. Numbers of these animals in particular fishes and plants species greatly affect those people that rely on these; the indigenous people. These probably leads to their traditional way of living such as hunting and harvesting moreover, those traditional foods they eat or sell might be lost now. These changes however are being taken care of different agencies of the government of Northern Canada and other civilian groups that are concern in preserving our environment. Based on an article, several test methods are used to monitor the toxicity of soil in North Canada. They examine the soils to assess or detect the toxic wastes present in that soil. And they identify them individually. These several tests are done for them to develop a better risk assessment plan to punish those polluters and to maintain the rich resources of Canada. Industry sectors are also mandated to provide effective remediation methods at contaminated areas and to monitor every progress that complies with environmental policies. Arctic Council Action Plan to Eliminate Pollution of the Arctic (ACAP) and Arctic Monitoring and Assessment Programme (AMAP) are two of the leading bodies that protect the environment. Their goal is to reduce emissions of pollutants present in the environment and they encourage Arctic governments to make preventive actions that relates in reducing pollutants that are released by processing plants. Conservation of Arctic Flora and Fauna is also one the concern of the citizens of northern Canada. This deals with the conservation of Arctic ecosystems and habitats. Its goal is to maintain and enhanced the integrity of ecosystem in the Arctic and to avoid the degradation and fragmentation of habitats. The scope of their goal is not just only the flora and fauna of the Arctic thus, they include the physical environment and the socio economic environment of those people who live there. Another is the Emergency Prevention, Preparedness and Response (EPPR) Group. This group deals with as they were called, prevention, preparedness and response to environmental emergencies in the Arctic caused by human activities. And the last group would be Protection of Arctic Marine Environment (PAME). This group deals with the protection of Arctic marine environment. It is directed to respond to emerging knowledge of the Arctic marine environment, determine the adequacy of regional or international commitments and promote their implementation and facilitate program and cooperation and support communication, reporting and outreach both within and outside the Arctic Council. Somehow this leads to only one thing, government and industry sector are required to create a strong array in creating methods that appraise the risks that could lead to massive destruction of our environment. Only half of it is visible for the first half of the evening, and then it sets.   Waxing Gibbous:  After First Quarter, the Moon appears to grow into a gibbous shape. Most of it is visible, except for a shrinking sliver over the next seven nights.  Look for the Moon at this time during the afternoon, too.   Full Moon:  During the full moon, the Sun lights up the entire surface of the Moon that faces Earth. It rises just as the Sun sets and disappears beneath the western horizon when the Sun rises the next morning. This is the brightest phase of the Moon and it washes out the nearby part of the sky, making it difficult to see stars and faint objects such as nebulae.   Supermoon:  Ever hear of a Super Moon? Thats a full Moon that happens when the Moon is closest in its orbit to Earth. The press likes to make a big deal about this, but its really a very natural thing. A Super Moon happens as the Moons orbit brings it closer to Earth on occasion. Not every month has a Super Moon. Despite the hype about Supermoons in the media, its difficult for the average observer to notice that the Moon might appear only slightly larger in the sky than normal. In fact, famous astronomer Neil deGrasse Tyson pointed out that the difference between a regular full moon and a Supermoon would be about like the difference between a 16-inch pizza and a 16.1-inch pizza.   Lunar eclipses occur only at full moons because the Moon is passing directly between Earth and the Sun in its orbit. Due to other perturbations in its orbit, not every full moon results in an eclipse.   The full moon can appear slightly larger sometimes, creating whats called a Super Moon. Most people really cant tell the difference between them.  Still, its a great chance to observe the Moon!   The other full Moon variation that often grabs media attention is  a Blue Moon. Thats the name given to the second full Moon that occurs in the same month. These dont happen all the time, and the Moon certainly doesnt appear blue. Full moons also have colloquial names based on folklore. Its worth reading about some of these names; they tell fascinating stories about early cultures. Waning Gibbous: After the glorious appearance of Full Moon, the lunar shape starts to wane, meaning it gets smaller. Its visible later at night and into the early morning, and we see a steadily shrinking shape of the lunar surface thats being lit up. The side that is lit up is facing toward the Sun, in this case, the sunrise direction. During this phase, look for the Moon during the day - it should be in the sky in the morning.   Last Quarter: At Last Quarter we see exactly half the sunlit surface of the Moon and it can be in the early morning and daytime sky.   Waning Crescent:  The last phase of the moon before returning to New Moon is called Waning Crescent, and it is exactly what it says: a steadily-shrinking crescent phase. We can see only a small sliver from Earth.  Its visible in the early morning and by the end of the 28-day lunar cycle, it has vanished almost entirely. That brings us back to  New Moon to start the new cycle. Making Lunar Phases at Home Creating lunar phases is a great classroom or home science activity. First, set up a light in the middle of a darkened room. One person holds a white ball and stands a short ways away from the light. He or she turns in a circle, just like the Moon does as it turns on its axis. Familial Reconfiguration Essays Familial Reconfiguration Essay Familial Reconfiguration Essay The traditional family structure most common during the mid-twentieth century underwent a relatively marked change as the end of the century approached.   By the time the 1900s drew to a close, â€Å"fewer households [were] composed of families, and of family households, an increasing proportion [were] not composed of two parents living with their children.   It [was] no longer the case that a child [. . . could] expect to live his or her childhood with both biological parents† (Teachman, J. D., Tedrow, L. M., Crowder, K. D., 2000, p. 1243).   These were just some of the conclusions drawn by Teachman, et al. in their 2000 study the results of which can be read in â€Å"The Changing Demography of America’s Family.† Teachman, et al, set out to â€Å"describe recent dramatic changes in the composition, economic stability, and diversity of American families† (p. 1234).   Their methodology was to use existing data while reevaluating this data in terms of relevant changes to the trends based specifically on race, gender, and socio-economic situation. The researchers found several areas of weakness in the exiting data, including an unavailability of facts outside the accepted definitions of â€Å"family† and â€Å"marriage.†Ã‚   While admitting to their disappointment in having to ignore this relevant data, the researcher’s â€Å"need for comparable, high-quality data [required them] to make use of official statistics that all assume a legal definition of family and marriage† (Teachman, et al.   2000, p. 1234).   Outside the parameters set by the Census Bureau’s legal definitions of family and marriage, the lack of available and reliable facts regarding certain ethnic subgroups (i.e. Native Americans and Asian Americans) was also an area of potential weakness that was recognized by Teachman, et al. : Having established the limitations of their research, what the study did reveal was that the rate of first-time marriage had seen â€Å"a reasonably consistent decline [. . .] since the end of World War II† while â€Å"the rate of divorce [had] evidenced a slow, but steady increase over the period covered† (Teachman, et al.   2000, p. 1235).   The researchers then set out to break these facts down by race (i.e. White, African-American, and Hispanic), and found that fewer women were getting married in the latter portion of the twentieth century than was the case prior to 1975, regardless of race (p. 1236).   The research did show that the decline was not equal among the races and that for African-American and Hispanic women, the decline had been more marked than for White women (p. 1236). Teachman, et al, (2000) pointed out that while some researchers attribute this to the increasing rate of non-white women who are on welfare, that the â€Å"rates of marriage [had] continued to decline at the same time the value of Aid to Families with Dependent Children [had] fallen dramatically†; therefore, the correlation between money and marriage does not fit this scenario (p. 1237).   The more likely rationale pointed to by Teachman, et al. is that â€Å"marriage depends not only on one’s personal characteristics but also on the availability of suitable spouses and on the characteristics of others competing for those potential spouses† (p. 1237).   Since World War II, there has been a tremendous influx of women who have entered the workforce, and the increase was especially prevalent during the latter years of the twentieth century.   Women have enjoyed an increased in job opportunities and income while men have been plagued by fewer opportunities and less radical instances of pay increases. Speaking generally, when compared to the new opportunities for women in the work force, the job market can be described as particularly bleak for African-American males, somewhat bleak for Hispanic males, and generally bleak for White males.   Taking into account that the â€Å"increasing value placed on individualism by Americans has decreased the perceived value of marriage,† it is easy to understand why fewer and fewer women are marrying early or marrying at all (Teachman, 2000, p.1237). The role of education and employment was also reviewed by the researchers, and their  findings concluded that White women who are either/or unemployed/undereducated are far more likely to marry if the man with whom they are partnered is employed and educated, but when the situation is reversed and the woman controls both the income and the education, the likelihood of her marrying decreases (Teachman, et al, 2000, p. 1237). These issues were found to be less significant in African-American and Hispanic unions; in both of these groups, availability of potential mates within the general living area was a far greater factor.   It is presumed that part of the difference had to do with the relative higher numbers of non-Whites living in inner-cities where the competition for potential mates was far greater than would be the case in outlining areas.   Income was not moot in this area, but the financial attractiveness of a potential mate could not be assessed if the potential mate simply could not be secured (Teachman, et al, 2000, p. 1238). Given the higher numbers of those choosing not to marry coupled with the increased rate of divorce among those who do, the researchers noted that â€Å"the portion of children living with a single parent at any given time has increased markedly† (Teachman, et al, 2000, p. 1239). Having undertaken the task of reevaluating the available data regarding the composition of families, Teachman, et al. certainly shed additional light on an oft-studied subject.   Their study shows clearly that there has been a dramatic change in family make-up over the last one-half century, and they also reveal the need for new research into the non-traditional â€Å"family† structure and non-â€Å"marriage† commitments that have become more prevalent in recent history. This means that you will have to approach the test strategically and avoid wasting time on questions that won't help your scores. It's best to look at the test as a fast-paced game or competition - you're not striving for perfection at every stage of the process, you're just trying to get through it and snag as many points as possible in the limited time you have. Here are some of the best strategies for low scorers who are looking to improve their performance significantly. Focusing Too Much on Careless Mistakes As a low scorer, you may be making some careless mistakes, but it's likely that you have larger problems that need to be addressed first. High scorers need to devote time to fixing the problems in their testing strategy that cause careless mistakes because they are aiming for elite scores. Low scorers need to focus on deeper issues with time, content, and question misunderstandings before delving into the realm of careless mistakes. Many students also have a tendency to diagnose too many mistakes that they make on practice tests as just "careless" when the mistakes are actually part of a different problem with their understanding of the question or with time management. You may find that your careless mistakes as a low scorer will automatically decrease as you begin to fix other issues that you have with the test. After you've fully understood and fixed other types of mistakes, you may find that you've moved up into the high scorer category and can begin to zero in on smaller issues like careless errors that are only causing you to lose a few points here and there. If you have it in your head that you need to answer all the questions in each section, this can make it more difficult for you to focus and cause greater test anxiety. This may ultimately lead to lower scores in the long run if you spend too much energy trying to figure out difficult questions and don't have enough time to grab all the easy points. There's no need to put this kind of pressure on yourself as a low scorer! Don't let yourself get to the point where this seems like a good idea. Political activity is considered to be free of any detrimental conditions. If there is a principle of separation of church and state in a democratic society like the United States, then there is a need to fully implement this matter. In a civil society, there is a need to secure the rights of the people because choices are part of it. Should anyone be deprived of their choice because of sexual orientation? Definitely, it should not be. Discrimination is seriously dealt with by constitutions where people should not be discriminated because of the choices made (Johnson and Kuttner 183). In this case, it can be considered that sexual orientation is also a preference that should be discriminated. Individuals have the freedom to decide what they want to do with their lives and the government must secure all the possible means to ensure that these liberties are protected. Rel igion, in most instances, has provided a fundamentalist approach when it comes sexuality due to institutionalized ethics it propagated (Johnson and Kuttner 180). This is where most of the contentions about sexuality and gender comes in. Does the religion have the right to forbade people who want to pursue their ideal as part of LGBT community? No. In order to fully understand this matter, there is a need to point out that marriages have certain types: the religious and the civil marriage. In religious marriage, sex and sexuality are means for procreation. In civil marriages, there is a need to include the freedom to choose partners. Marriage, in a strict sense, is a basic civil right (Johnson and Kuttner 186). People who are religious may opt to have a civil marriage, a religious marriage or both. All of them still boil down to the choice of those who wants to get married. Now, do LGBT couples would opt to have a religious marriage? Most likely, they would not. They would prefer to have a civil marriage where there is no religious intervention. The very act of the conservative and religious orders in preventing same – sex marriage is already an imposition. Effect of Middle level managers on Employee Turnover Abstract Management at any organization can be classified into three levels and they are Top level, middle level and low level management. Each level of management has its roles and responsibilities to be executed for the better functioning of the organization. Middle level mangers play a key role in any organization. They are point of contact for many of the resources across the top level and low level management. There were many cases where high level management contacts the middle level mangers for several operational issues with low level management and even low level management has made the middle level managers as the single point of contact in order to resolve their issues. Usually the job profiles in middle level management differ based on the organization structure and number of employees operating in a particular division. There were many research and theoretical aspects, that has proved middle level management has nothing to do with turnover of an organization. This particular turnover is not and no where related to revenue terms and this entire discussion is based on the turnover of employees and their work done. Here, we can review an article â€Å"Effect of Middle level managers on Employee Turnover† published by Mr. Morgen S. Johansen. In this particular article author mainly concentrates on High level and middle level manager and their impact on the overall employee satisfaction that results in the turnover of the organization. This review is published in â€Å"Department of Political Science, Texas AM University†. The results and their impact are discussed in the public management literature. Introduction Public management is a vast subject and if any one is interested in studying this particular subject, the most important area to be concentrated is the relationship and level of interactions between mangers and workers, and the result of work done which is affected by their levels of interactions.(Frederickson and Smith 2003, p98 ). After much research, the most important aspect came in to light is that, maximum study of public management is concentrated on the relationship between management activities and output of work and has neglected the relationship between management and workers (Meier and OToole 2002, 2001; Goerdel 2006; Brewer and Selden 2000; Walker and Boyne 2006; Moynihan and Pandey 2005; see also Lynn, Heinrich, and Hill 2001; although see Ingraham, Joyce, and Donahue 2003). This particular negligence of management on employees has become the main drawback and is affecting the organization performance a lot. The management should understand this effect of performance on organization turnover and proper steps are required to get rid of these activities. Lack of attention on workers may definitely affect the employee performance. A deep focus on relationship between management and workers is required to understand the few aspects like whether management is effecting the employee performance or employee performance is effecting the management. To concentrate more on this, the basic management activity like Human Resource can be considered, as it is the core functionalitys of any management (Daley 2005). Typical management activities include providing better workplace needs, recruiting right resources, training them to develop their skills and finally motivating and encouraging them in many aspects (Ingraham, Joyce, and Donahue 2003). In simple words Human Capital can be considered as biggest asset of any organization. Short Literature Review As per the previous discussion, Human Resource can be considered as the biggest asset of any organization and maintaining it effectively will always result a positive impact on both employee and organization performance (Ingraham, Joyce, and Donahue 2003;Daley 2005). According to Author, for better understanding of relationship between management and work outcomes, one should concentrate on the missing term i.e. Workers. Thus, in determining how management matters, the question becomes, what effect does management have on workers? In order answer these questions, author mainly concentrated on the effect of management on the turnover of street level. Turnover has a major role in building the organization performance. As per author, turnover is directly related to work satisfaction and this particular work satisfaction from workers side is essential for any organization for its effective operations and performance. Workers may not perform well and in some cases, they may leave the org anization, if the work or job satisfaction is not up to the level. All these factors make turnover as a bad thing for any organization and should be managed properly (Mobley 1982). Consequences and causes of Turnover As per author reviews, high turnover always poses a negative impact on organization performance (Meier and Hicklin 2008; Brill and McCartney 2008). Turnover has much importance, as it could be considered as the main factor that affects the costs in many aspects like lost recruiting, interviewing, training, and socialization investments (Mobley 1982). Apart from all these factors, turnover can also affect the morality of any company (Rainey 2003) and can cause a huge of scope of disturbance is in the smooth flow of the organization like social and communication platforms (Mobley 1982). Economy, inflation and labor force composition can be considered as external cause, that cant be controlled with in management. Several organization factors also effects the turnover and few of them are size of organization and each department, work pressures and salary (Mobley 1982). The compensation workers receive is a strong predictor of turnover (Mobley 1982; Moynihan and Pandey 2008; Selden and M oynihan 2000; Theobald 1990). Workers should be at a satisfaction level of their pay. This particular satisfaction can be measured with respective to their cost of living and the work place conditions. Even the fiscal resources of the organization affect the turnover. The fiscal resources of an organization matter because an organization with more resources is more likely to provide supplies, training, and other resources that better enable workers to do their jobs. Apart from these, there were many individual factors that effect the turnover and one among them is the work satisfaction (Nigro, Nigro, and Kellough 2007 ), for all these managers are responsible for building up the confidence levels and turnover too. Methodologies and drawbacks The basic methodology implemented by author is to study the relationship between management and workers and their total effect on the turnover. He has collected data from many aspects and concluded that middle level management poses a negative impact on the turnover. Turnover and Management Turnover is something that must be managed (Mobley 1982). The impact study of Human resource management can be considered as the best among the methodologies used by author to explain the turnover. HR management is directly related to job satisfaction and it strongly influences the organization performance (Mobley 1982; Riccucci 2005). In simple words, management can impact the job satisfaction, as mangers are the key persons who can make the workers not to dissatisfy (Riccucci 2005). Job satisfaction can be considered as a typical measurement factor, that how an organization body behaves and treats the employees (Mobley 1982; Morrell, Loan-Clarke, and Wilkinson 2001). Hiring the right persons, who can adjust to the organization environment and worker, is the primary task of any manager. Moreover, the support workers have from management (Parker 2002; Moynihan and Pandey 2008) also matters. Apart from HR management, budgeting also effects the job satisfaction of employees (Donahue et al. 2004). As per author methodology, there is a very tight relation between pay of the organization and turnover (Mobley 1982; Moynihan and Pandey 2008; Selden and Moynihan 2000; Theobald 1990). Managers are responsible here because, they were the key persons t decide the word on budgeting and many other aspects like distributing the available budget to several departments, employee salaries and reserves etc (Gulick 1937; Mintzberg 1979; Donahue et al. 2004). Drawbacks and un-answered questions on this methodology Author has given an excellent discussion, on the relationship between mangers and covered all important aspects of management activities. Apart from the positive aspects, there were many aspects author could not cover and few questions that were un-answered, and few of them are discussed below †¢ Author has missed to clearly explain the exact level of management that was affecting the turnover and job satisfaction. He always refers that it the responsibility of management, but no where he mentioned that middle level mangers are responsible and this does not fit as per the article title. †¢ Human resource management is directly focused in this article. Even there were many cases, where HR is not morally responsible for job satisfaction. The best example could be, even there exists a separate policy to motivation and job satisfaction, the attitude of any single employee can effect the entire division. †¢ There were no special case studies included, where the author can support that budgeting can effect the job satisfaction. Even a good budget can meet the requirements of workers. Multi-level management The second methodology considered by author is the important aspect and is Multi-level management. In a multinational organization, there could be always a scope for multi levels of management. At each level there are different managers with their own roles and responsibilities (Riccucci 2005; Lynn, Heinrich, and Hill 2001). Thus, to really determine if management affects workers, we need to look at managers at more than one level and their effect on street level bureaucrats. So, they can directly effect the salaries and the respective job satisfaction with respective to the pay outs. Organization goals are also set by top level management and as per first hypothesis of author â€Å"Hypothesis 1: Upper level managers will have an impact on turnover†. Apart from Upper level manger, middle level mangers are also responsible for many factors that directly affect the turnover. This is because; middle level mangers are the key persons, with whom the low level managers and workers are in contact (Mintzberg 1979; Barnard 1938). As middle level managers are close to workers, all the issues related to worker job satisfaction are directly influenced by middle level managers and thus author concludes his second hypothesis as â€Å"Hypothesis 2: Middle level managers will have an impact on turnover †. Drawbacks and un-answered questions on this methodology Author has justified the classification of levels in management in an organization and their respective impact on the job satisfaction and turnover. Apart from these, there were many points that were missed and few of them are highlighted below: †¢ Author could have classified the roles and responsibilities of different management levels, but failed to explain their respective level of impact on the overall job satisfaction. †¢ There was no percentages sort of things, like what percentage of upper management affects the turnover when compared to middle level management. †¢ Again the focus has been divided among upper and middle level mangers, but there is no special theory that could explain the view of author, that only middle level management has imposed negative effect on turnover. Organization size The third and most important methodology considered by author is the Organization size. Organization size badly affects the turnover of any organization and this is due to the reasons that big organizations are designed in a critical and more complicated manner (Rainey 2003). Considering all these reviews, author concludes that smaller organization pose more negative results on turnover when compared to larger organizations and came up with his third hypothesis on this as â€Å"Hypothesis 3: Management will have an impact on turnover in smaller organizations but not in larger organizations.† But when inner details are considered and also in ideal cases, even there exists many issues that effect the turnover with HR managers and this does not support the third hypothesis and author has came up with his fourth hypothesis as â€Å"Hypothesis 4a: In large organizations, upper level management will have an impact on turnover †. As already discusses by author, upper level ma nagers are always responsible in setting high level standards like budgeting and financial issues. But if a smaller organization is considered, both the upper level and middle level managers are responsible and author came up with newer version of his hypothesis as â€Å"Hypothesis 4b: In small organizations, upper level and middle level management will have an impact on turnover †. Drawbacks and un-answered questions on this methodology In this particular methodology, author has came with good hypothesis on the organization size and its relation with upper and middle level management, apart from these, there are many issues with his and few of them are discusses below †¢ As per author, organization size effects the turnover and here he could not explain the how the organization size is effecting the job satisfaction of employees. †¢ Author has mixed his hypothesis with the previous methodologies and could not justify the hypothesis as it was done in the previous case. †¢ Again upper level and middle level management were brought into picture, but no justification was done how, only middle level managers are responsible for turnover of employees. Review and critics on methodologies followed When the employee turnover does become complicated? Author could not to able to explain the intensity of effect caused by the employee turnover. Upper level management is responsible for high end activities like budgeting and designing organization size. Middle level management is mainly responsible for typical HR acts like hiring, training and development. Proper set of standards while hiring the employees can be the best solution for this situation. The quality in training and motivation to employees can stop them in jumping here and there. Good development opportunities and job satisfaction for employees can make middle level managers more confident in reducing their part in turnover aspects. If author could have covered inner details of management, this article could be the best. Author has given excellent justifications for many aspects like, level of management and organization size and their effect on turnover. All the methodologies covered by him are much qualitative approaches and could have suggested methods for less employee turnover rate.
